What I have found in my time in business, and with working with hundreds of businesses as a business coach in the last 8 years, is that the quality of the people you get is usually a reflection of the money, time & effort that you put into the recruitment & induction processes up front.
Advertising in the Marketing Mix
When I ask Business Owners what their recruitment process is, the most common answer is “We put an ad on Indeed and then we interview the ones that look good on their CV’s”.
But the truth is that this traditional way of recruiting is just not working.
This process often results in applicants not turning up for interviews, people not being what they seemed on CV’s, people get started in the role and leave shortly afterwards, or they stay a while, cause havoc and eventually after costing you a fortune, you get rid of them.
A report recently said that getting the wrong person into a UK business on average costs £32,000 😩 This is lost time, wasted training and general disruption to the business, and of course, the process then has to start all over again.
“As a business owner your time is your most precious resource.
Not one of us can ever get it back.”
So the question here is; How do we get that Dream Team, and avoid the pitfalls, using as little time as possible?
Advertising is the go-to starting point for most Business People, but the reality is that in this world, employees have become more sophisticated and are looking for more than a quick fix and a job.
To find the best people we have to look at recruitment in a different way.
- If you do, truly, want to find great people you have to look at recruitment as a marketing process, just like marketing for customers but looking for new team members.
- Marketing should always be on, and always seeking to attract the best people to your business.
- Just like all the top sports teams, they are always looking for the top and up & coming talent. They will replace those who are not performing as they expect or want.
- Sometimes the skills are not there, or there may be an attitude problem, or a value mis-fit… so if we can head all of these things off from the beginning we have a much better chance of success
Position contracts
A “Position Contract” is not a contract of employment. It is a simple 2-page management tool to manage the team. For each role in the business you should have a contract which states who the position reports to, the key tasks, results & standards expected and the measures of performance for the particular role.
When a team member accepts a role in the business, the Employee and the Manager sign the contract. This then agrees what performance measures are to be monitored, and should there be an issue with under-performance, a “performance Improvement plan” can be put in place in line with statutory employment law.

Casting a wide net? Or just using Indeed?
We can cast the widest net possible in the relevant geographical area by doing a lot more than advertising on Indeed.
From recent advertisements that we have run, 55% of the applicants have come from Indeed. However, only 22% of those progressed to the next stages, so there can be a lot of applicants that we would just consider spam & we are missing a large pool where the ideal candidate may be looking.
There are well over 100 job boards in the UK and posting to these individually would take an age and cost a fortune. To deal with this, our process posts automatically to the top 100 boards simultaneously.
Our system puts the applicants through a de-selection process, which means everyone has to pass through a series of escalating tests to prove they are worthy of your attention…just like the character in the film Kingsman. Film Trailer .
The film takes a toe-rag from the East End of London through a series of tests until he comes out of the other end as a James Bond type of Superhero.
The applicants that pass through the test phases have shown a great attitude, perseverance, and have often put themselves out of their own comfort zone.
They have also engaged with the rules of the game and culture of the business.
So usually, the people we have left, have proved by their actions, that they actually really want the job on offer and are a great candidate worthy of serious consideration.
Effort v’s result
On an ongoing basis, to really create a process and system that works, we don’t want to be relying on “in the moment advertising”, so other strategies can be applied, and this is where the extra effort & focus comes in.
Social media posting, referral systems and dedicated web site pages all take effort, and these need to ultimately take over from the need to advertise.
“What you really want is to get good people coming to you & asking to work for you.”
Benefits Packages
In marketing terms the object is to make your business look different to the others in your field. You can have all the advertising in the world, but if you look just like all the others in your world then why should anyone want to work for your business.
I am always encouraging my clients to create a fantastic benefits package which not only attracts great people but also keeps the existing good people.
Fear of losing added benefits like private health care and extra holiday days can often be the difference between attracting new people, or keeping people in.
You should also be mindful of the demographics & lifestyles of your ideal team members.
The benefits need to be carefully thought out, considering lifestyles, lifestages, and demographics of the type of ideal individuals that you want for your business.
